Abstract:
Human Resource Management (HRM) is undergoing a significant transformation due to the rapid adoption of Artificial Intelligence (AI), which enables organizations to automate complex decision-making processes across recruitment, performance management, compensation, workforce planning, and employee retention. While conventional AI-driven HR systems offer high predictive accuracy, they often operate as "black-box" models that provide little transparency regarding how decisions are generated. This lack of interpretability raises ethical concerns related to fairness, accountability, employee trust, and legal compliance. Explainable Artificial Intelligence (XAI) has emerged as a promising solution by providing transparent and understandable explanations for AI-generated decisions without significantly compromising predictive performance. This research investigates the development of Autonomous HR Decision Support Systems (AHRDSS) integrated with XAI techniques to support intelligent, fair, and accountable HR decision-making. A conceptual research methodology based on systematic literature review is adopted to examine current AI applications, explainability models, implementation challenges, and organizational implications. The findings indicate that integrating XAI into autonomous HR systems improves decision transparency, minimizes algorithmic bias, strengthens regulatory compliance, enhances employee trust, and supports evidence-based workforce management. Furthermore, human-in-the-loop mechanisms combined with explainable models ensure that AI recommendations remain aligned with organizational values and ethical standards. The study concludes that explainable autonomous HR systems represent the future of intelligent human resource management and provide organizations with a sustainable competitive advantage through responsible AI adoption.
